- With 15 years of experience in HR, what key shifts have you seen in the approaches to organization design and talent development?
Over the 15 years, I have seen several key shifts driven by an ever-changing business landscape, technological advances, and evolving workforce expectations. There has been a shift toward agile and flat organisational structures with the rise of remote and hybrid work models, accelerated by the pandemic, redefining how organisations structure teams and design roles. The evolution of HR technology, data analytics, and artificial intelligence and the rapid pace of technological change require us all to be lifelong learners, adapting to new skills and roles with greater emphasis on continuous learning through various mechanisms, including microlearning, on-the-job experiences, and digital platforms. Organisations are focusing on employee engagement, well-being, inclusion, and creating a positive work culture that fosters Inclusion, productivity, creativity, and retention. As a result, there is now a strong emphasis on developing leaders’ emotional intelligence, including self-awareness, empathy, and adaptability. Leaders are expected to be coaches, mentors, and facilitators of collaboration rather than just managers of processes.
- Leading an L&D Academy, how do you ensure your programs align with both business objectives and employee aspirations?
The most important thing to do is to listen to understand, for example, really working with stakeholders to scope and understand a business goal, identifying which skills and competencies are critical to achieving that business goal, but then creating blended approaches or learning at the point of need to enable employees to gain those skills in a way that works best for them, using subject matters experts to help with the content of learning programmes to create a real connection to the business goal. It is also important to determine what skills employees want to develop, whether it’s leadership, technical expertise, or soft skills, and seek to provide solutions that tick the aspirations box not just the business need box.

Tools like Insights Discovery and Lego Play can significantly enhance team effectiveness in bespoke programs by creating greater understanding, connection, communication, collaboration, and creativity among team members. These tools provide frameworks and experiential learning opportunities that help teams engage more effectively, think in a different way about business or team challenges, and ultimately have some fun with their learning. Research in educational psychology and instructional design consistently shows that engagement, enjoyment, and positive emotions contribute to better learning outcomes. When learning is fun, it tends to be more engaging, memorable, and impactful.
- What advice would you give to HR professionals aiming to create “Great Place to Work” environments?
My advice is to keep it simple. Be honest about where you are as an organisation, break down what you want to achieve, and focus on just a few key themes each year, do them well and then re-evaluate and make sure leadership takes ownership of creating a great place to work, HR can only facilitate the process.
- How do you balance the need for standardized training programs with the demand for bespoke, team-specific solutions?
At L&Q we really focus on scoping and making sure we are clear about what the challenge is, what we are trying to address or change, and who the audience this. By spending more time in this space to really understand the problem and prioritise the need, we know what we are delivering is right for the business.
- What strategies do you use to engage early talent and integrate them into the broader organizational culture?
Integrating early talent into the organisational culture is about providing meaningful engagement, fostering relationships, and offering growth opportunities. We focus on ensuring our apprentices and graduates are aligned with the organisational values and feel connected, motivated, and invested in the organisation, and we then give them the tools, support, feedback, and experiences needed to thrive and grow.
- How do you foster a culture of continuous improvement in learning and development within your organization?
At L&Q we are focused on creating an environment where employees are motivated to continually grow their skills, develop professionally, and align with the organisation’s values. We provide a variety of learning opportunities, including digital toolkits, pathway and professional upskilling opportunities, coaching, and mentoring. We measure the impact of our learning programmes and seek to continuously improve the impact they have based on learner and stakeholder feedback.
- What role do networking and idea-sharing play in keeping your strategies fresh and effective?
Networking and idea sharing are crucial for HR and Learning professionals in a fast-paced, technological, and changing world. It enables to understand fresh perspectives, best practices, and new and emerging trends, build relationships, and problem-solve collaboratively with other professionals It can be validating and help to build resilience.

- • Align your efforts with organisational goals and anticipate your future skill needs.
- • Promote continuous lifelong learning, create learning pathways, invest in leadership development and succession planning, and encourage coaching and mentoring.

- • Using data and analytics to track progress and adjust your approach where required.
- • Don’t try to do it all once, focus on the thing that will make the biggest impact to the greatest number of people first.
