1. How do you align HR management with key business initiatives to support strategic organizational direction?

Aligning HR management with key business initiatives is essential to ensure that people strategies contribute to the broader strategic goals of the organization. 

The first step is for HR to have a broad and deep understanding of the company’s strategic objectives, growth plans, and market challenges. This allows HR to develop initiatives that are aligned with the direction the company is moving. The steps that follow are workforce planning, aligning talent development with the company’s long-term vision, performance management, change management, ensuring an engaged workforce, and leveraging HR data to provide insights into workforce trends, and building a dynamic culture that attracts and retains employees.

2. How do you stay current with social, political, and business trends, and how do these trends influence your HR strategies and decisions? 

I read, and I read a lot. I also ensure what I read provides me with a balanced perspective and not content that would result in confirmation bias. I also strongly believe in learning from other organizations so I study similar organizations and how they are addressing and navigating the complex issues of our day.

3. What are some of the most challenging aspects of providing HR leadership in an environment characterized by volatility, uncertainty, complexity, and ambiguity?

Navigating constant change in response to externalities like sudden market shifts, economic downturns, technological disruptions, and organizational changes that create instability within the organization. Dealing with unpredictability, managing complexity across global operations, making decisions with ambiguity, and acquiring and retaining desirable talent in a disrupted market. I would also add maintaining employee engagement and well-being, leading organizational transformations, and ensuring Diversity, Equity, and Inclusion in Uncertain Times.

4. As a certified executive coach and change management maven, what advice would you give to HR professionals looking to develop their skills in these areas? 

Expand your business acumen, invest in formal training and certifications, develop strong emotional intelligence, and practice active listening and powerful questioning. Build trust and rapport, master change management frameworks, champion change initiatives, seek mentorship and coaching for yourself, and continuously learn and evolve.

5. What strategies do you employ to build transformational HR organizations that are equipped to partner with leaders and drive significant organizational change? 

I ensure HR is closely aligned with the overall business strategy and goals. Ensure HR is a true strategic partner to the business and not an administrative transactional function.

Leveraging HR analytics and data-driven decision-making. Foster a culture of innovation and agility, investing in leadership development, focusing on talent development and workforce planning. Driving organizational change and change management, and enhancing the employee experience and engagement, building collaborative partnerships with business leaders, and driving continuous improvement.

6. How do you measure and enhance employee engagement in a global organization with diverse teams and cultures?

Measuring and enhancing employee engagement in a global organization with diverse teams and cultures requires a thoughtful, multi-faceted approach that considers regional differences while promoting a unified organizational vision. We recognize and respect cultural variations in how employees prefer to be engaged. 

We adapt communication styles and recognition programs to align with local customs. We ensure DEI actions are not established through the lens of the United States but based on what is appropriate for those geographical norms and legal requirements. We empower local leaders to drive engagement in ways that resonate with their teams while training them to understand global engagement principles while applying localized methods. 

In addition, we use segmented data analysis to survey results by geography, department, or role to identify engagement trends and differences across regions and teams. We also use the Employee Net Promoter Score (eNPS) to ask employees how likely they are to recommend the organization as a place to work, this provides a simple yet effective measure of the overall engagement.

7. Finally, what advice would you give to aspiring HR leaders who aim to reach a senior executive position in their careers?

Resist the urge to run after titles and focus on building a portfolio of experiences where you have helped the business drive growth, producing highly capable and effective leadership talent, and building a dynamic work culture where talented people want to be.
