Driving Adoption of HR Tools with Sjoerd Boermans

  1. As Global Head of HR Technology at Just Eat Takeaway.com, what’s one tech innovation you’re most excited about right now?

Right now, I’m most excited about the maturation of AI-driven Talent Platforms. These go beyond simple automation; they integrate data from various sources (internal skills databases, performance metrics, external market data, learning platforms) to provide deep insights. This allows us to proactively identify gaps, personalize learning and performance recommendations, and even predict future courier needs with greater accuracy. It’s shifting HR from reactive to truly strategic workforce planning.

  1. You’ve led digital HR transformations—what’s your golden rule when integrating new HR tech?

My golden rule is: Focus relentlessly on the user experience and the problem you’re solving, not just the technology itself. Too often, implementations fail because they’re tech-led rather than needs-led. You must deeply understand the pain points of your end-users (employees, managers, HR teams), involve them in the design and testing process, and ensure the new tech simplifies their work and adds tangible value. Change management and clear communication about the ‘why’ are intrinsically linked to this rule.

  1. How can HR leaders ensure technology enhances—not replaces—the human element in recruitment and workforce management?

The key is to view technology as an augmenting force. We should leverage tech for tasks that are data-intensive, repetitive, or require scale – like initial screening (using AI ethically to broaden pools, not narrow them), scheduling interviews, managing compliance, or analysing workforce trends. This frees up human HR professionals and managers to focus on areas where empathy, strategic thinking, complex problem-solving, and relationship-building are crucial: conducting in-depth interviews, coaching employees, handling sensitive situations, fostering team culture, and making nuanced talent decisions. Design processes where tech provides insights, but humans make the critical judgments.

  1. What are the biggest tech challenges HR teams face when scaling globally, and how do you recommend overcoming them?

The biggest challenges typically include:

  • Data Privacy & Compliance: Navigating the complex web of regulations (GDPR, CCPA, etc.) across different countries is paramount and requires robust system design and governance.
  • System Integration: Integrating a global tech stack with local legacy processes and ensuring seamless data flow is technically complex.
  • Localization vs. Standardization: Balancing the need for globally consistent processes and data with the necessity of localizing for language, culture, and specific legal requirements.
  • Change Management: Driving adoption and consistent usage across diverse cultural contexts and user groups requires significant effort.
  • Overcoming them involves: A strong global governance framework, choosing flexible and configurable technology platforms, investing heavily in integration capabilities (like APIs), phasing rollouts with local input and champions, and prioritizing clear communication and training.
  1. With experience across IT, Q-commerce, and HR, how do you design recruitment strategies that align with fast-changing industries?

Alignment in fast-paced industries requires:

  • Agility: Recruitment processes must be lean and adaptable, able to pivot quickly as business needs change.
  • Proactive Pipelining: Continuously build pools in critical areas, even when not actively hiring for a specific role. Use talent pool tools for this.
  • Data-Driven Decisions: Use analytics to understand what sources yield the best hires, where bottlenecks are, and how to optimize the process for speed and quality.
  • Strong Employer Branding: Clearly articulate the company culture, mission, and the exciting challenges available to attract talent motivated by the dynamic environment.
  1. You’ve overseen the full recruitment lifecycle—what’s one area hiring managers consistently underestimate?

Hiring managers often underestimate the significant impact of their own engagement and speed on the candidate experience and outcome. This includes a warm welcome during and after the onboarding.

  1. What are your top three tips for improving the candidate experience from first contact to onboarding?
  • Transparency and Communication: Set clear expectations about the process and timelines upfront. Communicate proactively, even if it’s just an update on delays. Provide meaningful feedback whenever possible.
  • Simplicity and Respect for Time: Streamline the application process (mobile-friendly, minimal redundant steps). Design an efficient interview schedule. Make it easy for candidates to engage.
  • Personalization: Use technology to enable personalization (e.g., addressing candidates by name, relevant channel and content).
  1. You use analytics to guide HR performance—what’s one metric every HR leader should monitor closely?

While many metrics are important (Quality of Hire, Time to Fill, Engagement), I believe Internal Mobility Rate is increasingly critical. This metric tracks the percentage of open positions filled by internal candidates. It’s a powerful indicator of how well you’re developing, retaining, and providing career paths for your existing talent. A healthy internal mobility rate suggests strong talent management, potentially lower recruitment costs, faster time-to-productivity for filled roles, and higher employee engagement. It directly reflects the effectiveness of talent marketplaces and skills development initiatives.

  1. Finally, what’s one major shift you believe will redefine workforce strategy in the next five years—and how should HR prepare now?

The major shift will be the transition towards a truly skills-based organization, enabled by AI. Instead of organizing work strictly around static jobs and hierarchies, the focus will be on understanding the skills needed by the business and deploying talent (internal, external, gig) based on those skills dynamically. AI will be crucial for mapping skills, identifying gaps, matching talent to opportunities, and personalizing development.
How HR should prepare now:

  • Develop a Skills Taxonomy: Invest in defining and mapping the critical skills needed across the organization.
  • Implement Talent Intelligence Tools: Adopt technologies that can inventory employee skills, identify adjacencies, and facilitate internal movement.
  • Rethink Job Architecture & Career Pathing: Move towards more flexible roles and create pathways based on skill acquisition, not just linear promotion.
  • Foster a Culture of Continuous Learning: Embed learning and reskilling into the daily workflow.
  • Adapt Performance Management: Focus on skills development and impact alongside traditional performance metrics.
