  1. As the Global VP of People at HelloFresh, how do you align talent strategies with organizational growth in such a dynamic industry?

Simply put, the focus should be on what will be best for the company. So, we are looking at three core things. Growth of individuals that contribute to the business, reduction of inefficiencies that cost us in the business, and having a good understanding of what we would like to stop doing but we can’t because there isn’t a perfect solution to it, yet! This makes it easier for us to ensure our talent strategies are streamlined.

  1. How can companies balance fairness and competitiveness in their compensation strategies?

I don’t think they should. Fairness is a subjective point of view. The same goes for competition. For one person, competitive compensation is a high base salary; for another person, it’s the ability to see a large uplift on stock options. I like to do a simple exercise: Would people work for you for free and why? This makes it crystal clear what the benefits are outside of compensation. Then, ensure those are separate. Now, if you got rid of those, would people work for you if you offered pay but none of those benefits? The key is to balance those two things. 

  1. With expertise in Leadership Development, what are the most critical skills leaders need today to thrive in a rapidly changing workplace?

Clarity: your team will always seek a leader that can provide focus, whether that information is valuable or not. Teams want certainty that their leader is confident and clear on the mission, targets, and goals. This leads to good role modelling, better collaboration, and confidence. Teams will feel more confident to ask questions and seek solutions

  1. What strategies can HR leaders use to effectively manage cross-border talent and relocation challenges?

Three C’s: Compliance, Culture, and Cost Efficiency. Get ahead of visa laws, tax rules, and employment regulations. Then, build out an integration program. This is a bit more nuanced, but there are plenty of great examples available on the internet. Lastly, use data around the cost of hiring, talent intelligence and decide whether it’s smarter and more efficient to relocate or hire remotely. 

  1. What role does digital innovation play in shaping talent acquisition strategies, and how can companies use it to stay ahead in the war for talent?

I’ve always said companies using tech well will hire quicker, cheaper, and better.

  • • AI & Automation, there are tools available today that help with sourcing, screening, and engaging talent. 
  • • Talent Intelligence, looking at talent trends, where is the talent globally. Who is hiring the most talent from where in competitors’ orgs. What universities are producing the top talent, etc.
  • • Brand, if your employer brand is shaped by places like Glassdoor, Linkedin, and Social Media, you are in a risky situation. You will need to either own it or suffer. Another thought around this, if your employer brand is not understood internally, then it will struggle to be understood externally.
  1. What are your top recommendations for integrating Inclusion & Diversity into leadership development programs?

Make it real. I’m skeptical to highlight I&D into the language, but belonging is very important, and these can be incorporated in responsibilities.

  • Tie it to promotions: If leaders don’t show inclusive behaviour, they don’t move up. Meritocracy is based on spotting and nurturing talent. This skill is extremely useful as a leader because it can be utilised in other areas like sales, marketing, etc.
  • Sponsorship: Allocate mentorship; don’t ask. Give and tell them they own it and must maintain it.
  • Measure: Leadership pipelines should be diverse, but meritocracy is more important. Track which teams are developing more than others, call it out, be brave, and make sure the organisation knows about it. This isn’t about naming and shaming but about owning a challenge and identifying the solutions. 
  1. How do you balance the need for scalable, global solutions with the importance of addressing local workforce nuances and expectations?

There is no such thing as one-size-fits-all for HR; 80% of HR for efficiency, 20% should be localised to respect cultural and legal differences. Have local HR champions adapt global policies and make room for flexibility in terms of global frameworks, benefits, pay structures, and working styles. 

  1. Finally, as someone who has successfully executed multinational initiatives, what’s your key advice for HR leaders navigating complex global challenges today?

Simplify and keep everything lean and clean. The business will immediately reject over-complex initiatives. So, perspective is everything. Make sure you communicate effectively in a language that everyone understands.

Proactive, identify problems and call them out. “This is a challenge, but we won’t address it this year, we’ll live with it” being clear you know there is a problem but you are prioritising other topics (And those other topics being genuinely more important) evokes a lot of confidence, commitment and collaboration from the business and employees.

Make the work better for people, which means you need to make policies work for the people to make it thrive for them.
